It’s always 3AM, isn’t it? That delightful hour where your brain chooses to ditch dreams and instead throws on the high beams, replaying a full reel of unresolved people problems.
Not your CRM. Not that tricky invoice. It’s that creeping thought:
“Why am I still the one holding all this together?”
If you’ve ever found yourself wide-eyed and staring at the ceiling, running through team issues like a box set of HR horror stories, chances are your people strategy is less of a strategy… and more of a loose collection of wishful thinking and Slack threads.
Don’t worry, you’re not the only one.
You’re Not Alone (But You Might Be the Bottleneck)
As a founder or MD, your people are your biggest asset. And, let’s be honest, sometimes your biggest energy drain.
You’ve got team members you trust (mostly).
You’ve had a few stars come and go.
You might have a great vibe on the surface, however scratch beneath and it’s all a bit… reactive.
And somewhere between onboarding your last hire and trying to take a day off without five emergency calls, you’ve become the bottleneck.
Not because you’re bad at what you do. But because you’re still running the show without a people strategy that actually supports growth.
So, What Is a People Strategy (and Why Should You Care)?
A people strategy isn’t a jargon-heavy HR document that gets dragged out once a year.
It’s your invisible infrastructure.
It’s how you:
- Hire well (without crossing fingers)
- Onboard properly (without 10-day treasure hunts for passwords)
- Set expectations clearly (so you’re not repeating yourself weekly)
- Give feedback constructively (not in frustration after the fact)
And ultimately, grow a business that doesn’t collapse every time you take a holiday
If you don’t have that? You’re running on hope. And caffeine.
The Hidden Symptoms of a Missing Strategy
You might not realise the cracks are forming, until you do.
Here’s how it shows up in real life:
- You’re still the go-to for everything: from minor IT questions to major decisions, if it all lands with you: your team isn’t empowered, and your systems aren’t clear.
- You have stars, but no structure: the business is held up by a few brilliant individuals. Great while they’re there. Catastrophic when they leave.
- You avoid giving feedback: it’s awkward, time-consuming, and let’s face it — you hope they’ll just figure it out. They don’t.
- Onboarding is more “trial by fire” than welcome tour: New joiners spend their first month piecing together info and asking around. Which slows them down — and drives them mad.
- You’re reacting, not leading: you want to think strategically, but you’re stuck sorting holiday cover or playing referee in minor team disputes.
The 3AM Wake-Up Call: Why This Stuff Really Matters
You didn’t start a business to spend your nights questioning your leadership and your days stuck in low-value HR loops. You started it to do great work, build something meaningful and full of impact.
So every one of these issues is a withdrawal from your energy bank. They create noise, drain focus, and over time, erode your ability to scale calmly.
What a Calmer, Smarter People Strategy Looks Like
It’s not complicated.
You don’t need enterprise-level HR platforms or a dozen policies no one reads.
You need three things:
- Clarity: Set expectations early. Be explicit. Assume nothing. Spell out what “great” looks like — and don’t stop doing it.
- Rhythm: Check in consistently. Weekly 1:1s. Monthly pulse. Quarterly reviews. Don’t leave your team guessing where they stand.
- Distance: Build systems and culture that don’t rely on you. The business should deliver well — even when you’re out of office (and not just in theory).
What You Can Do This Week (Before the Next 3AM Wake-Up)
Not ready to rewire everything? No problem. Try these quick wins:
✔️ Write down what you expect from each team member this quarter
✔️ Ask them what they think success looks like right now
✔️ Spot the gaps — then close them
✔️ Choose one repeat task you can delegate, document, or automate
✔️ Schedule a check-in that focuses on them, not just the work
Start small. Start anywhere. But start.
Final Thought: Sleep Is a KPI
We measure leads, sales, and productivity — but maybe we should start measuring sleep too.
Because when your team is aligned, supported, and moving without you dragging them along, you’ll feel the shift. In the business. In the culture. In your head.
You don’t need more people. You need more clarity.
And if your brain’s been running the 3AM team review on a loop?
It’s probably time to fix that.
